Why separate the 2–5-year layer from both entry-level and senior hiring?

Hyundai Mobis' Robotics Business Group is running a separate Next Talent track in its 2026 second-half recruitment. The track targets candidates with at least two and less than five years of work experience, and currently includes actuator mechanical design, robot hand mechanical design, and robotics motor design.

At the same time, the Robotics Business Group is also recruiting entry-level researchers and general experienced hires. The more interesting signal is therefore not simply that Hyundai Mobis is hiring experienced people, but that it has defined the layer between entry level and senior hiring as a separate talent segment.

In a young industry, talent scarcity does not arise only because top experts are rare. There may simply not have been enough time for the industry itself to produce a deep population of three- and five-year practitioners.

The Robot Hand role does not draw the candidate boundary only around robotics companies

The Robot Hand Mechanical Design Next Talent posting lists systems-engineering experience in complex systems such as automotive, robotics, and defense among its qualifications. Direct experience developing humanoids, collaborative robots, hand grippers, and related robotic systems is listed separately as a preferred qualification.

That distinction matters. At least for this role, the boundary is not 'robotics-company experience only.' Engineers who have managed requirements, interfaces, and verification in complex hardware systems in automotive or defense can also sit inside the candidate pool.

Industry labels can differ while the underlying problems remain transferable. This is one example of a Physical AI hiring boundary moving with demonstrated work rather than only with company or industry names.

The Actuator posting speaks the language of productization, not only research

The Actuator Mechanical Design organization develops core drive performance for humanoids, collaborative robots, and AMRs. Its official posting describes responsibility from system requirements and architecture through mechanical design, prototype verification, and mass-production application.

Reducers, bearings, shafts, housings, tolerances, reliability, DFx, prototypes, and mass production appear together. That is not only the vocabulary of robotics research; it is the vocabulary of turning a complex mechanical system into a manufacturable product.

Adjacent sectors such as automotive components, precision machinery, defense, and industrial automation already contain people who have worked through design, prototype, verification, and production-transfer cycles. Some of those capabilities may be reusable in robotics.

The Motor role also bundles performance with cost, reliability, and production

The Robotics Motor Design posting does not isolate electromagnetic design. It connects motors, electronics, and control software in an end-to-end design approach and addresses performance, cost, and reliability trade-offs as well as pre-validation and mass-production development.

When Physical AI is viewed only as an AI-model race, these jobs are easy to miss. Real products still require engineers who can make motors compact and powerful, manage thermal and tolerance issues, integrate reducers and controllers, and meet cost and reliability targets for production.

The Physical AI talent market is therefore not one market for AI researchers. It is also a market in which existing manufacturing, design, verification, and production capabilities are recombined.

The current hiring structure spans Entry → Next Talent → General Experienced Hire

During the same September 11–29 recruitment window, Hyundai Mobis is running robotics entry-level research, Next Talent, and general experienced-hire openings. Entry roles span motors, circuits, control software, electrical and mechanical design, actuators, robot hands, evaluation, and prototype development, while experienced openings also cover multiple areas such as motors, robot hands, sensors, software, prototype development, and production engineering.

Public job postings cannot reveal Hyundai Mobis' entire internal workforce plan. But the externally visible structure is different from a company filling only one career stage.

Scaling a new robotics organization may require the whole career ladder: entry hires who grow, two-to-five-year engineers who can transition quickly, and senior people who own the hardest problems.

Talent Shortage ≠ Senior Expert Shortage

If every fast-growing Physical AI company asks only for 'five years of humanoids,' 'five years of robot hands,' or 'five years of Physical AI,' the candidate pool becomes scarce very quickly. The industry has not existed at scale for long enough to create that population everywhere.

The more useful question is which problems truly require robot-native expertise and which can be solved by capabilities already proven in automotive, defense, precision machinery, or automation.

Talent scarcity may not be solved by searching harder for the same people. Recruiting advantage can come from redrawing the candidate boundary and finding engineers who do not yet describe themselves as robotics talent.

Candidates should ask 'what can transfer?' rather than only 'do I have robotics experience?'

Consider a third-year mechanical engineer at an automotive supplier. If that person defines themselves only as an automotive engineer, the next search naturally starts with more automotive companies. But the actual work may include motor-reducer integration, bearing and shaft design, tolerance management, durability testing, DFM, prototype troubleshooting, and production transfer.

Automotive is not necessarily the only industry that buys those capabilities. At the same time, similar keywords do not automatically make someone qualified for a robotics role. What matters is the evidence of which problems they actually owned and to what level.

For two-to-five-year engineers, a more useful question may be not 'how many years have I worked in robotics?' but 'which parts of my experience can Physical AI reuse immediately?'

Physical AI’s missing talent layer may be the third-year engineer who does not yet know they are robotics talent

Hyundai Mobis has separated people with at least two and less than five years of work experience into a Next Talent track and is recruiting actuator, robot hand, and motor-design roles through that track.
